Between December 2025 and July 2026, a team of researchers from Jakarta State University consisting of Dewi Susita, Christian Wiradendi Wolor, Puji Wahono, Corry Yohanna, Tutty Sariwulan, and Bunga Shafira Darmawanti conducted an in-depth study on the determinants of employee adaptive performance at the PT PLN Nusantara Power MRO Unit. This research plays a crucial role amid rapid digital transformation and the energy transition, where electricity providers are required to have agile, resilient human resources capable of optimally responding to organizational changes.

Along with the increase in the number of employees from 68 employees in 2023 to 111 employees in 2025, operational challenges in this company have become increasingly complex. Based on the results of a preliminary survey, employees' mental readiness to face organizational changes still requires special attention so that the company's transformation targets can be achieved without significant obstacles.

To address this issue, the study used a quantitative approach with a cross-sectional design. A total of 126 respondents out of 187 employees across 19 divisions participated in data collection conducted online via structured questionnaires. Data analysis was then performed using variance-based structural equation modeling techniques to measure causal relationships between variables.

Based on the data analysis, the main findings of this research are as follows:

  • The ethical climate in the workplace proved to have a positive and significant effect on enhancing employee readiness for change.
  • Interpersonal skills have a direct, positive, and significant effect on achieving employee adaptive performance.
  • The majority of respondents recorded very high average scores on aspects of interpersonal skills, work attitude, ethical climate, and readiness for organizational transformation.

The implications of these findings are essential for the corporate world and human resource management. According to the researchers from Jakarta State University, the management of the PT PLN Nusantara Power MRO Unit is encouraged to strengthen communication training programs, foster an ethical and transparent work environment, and provide full support for employees' mental readiness. Theoretically, this study reinforces the relevance of Social Exchange Theory and Ability-Motivation-Opportunity Theory in explaining modern work behavior dynamics.
