Digital transformation cannot rely on technology alone. A study by Yuliati from the Department of Management, STIE Pelita Nusantara, shows that organizational competitive advantage is increasingly determined by the ability of people to collaborate effectively with artificial intelligence (AI). The article was published in 2026 in the International Journal of Advanced Technology and Social Sciences (IJATSS) after being accepted on July 20, 2026. The findings are important because many organizations have made substantial investments in digital technology but have not always been able to turn those investments into improved performance and competitive advantage.
Technology Alone Does Not Guarantee Transformation Success
The development of artificial intelligence and digital technologies has
changed the way organizations operate. AI and machine learning are no longer
used only for administrative tasks. They have increasingly become part of
corporate strategies and decision-making processes. However, increased
investment in technology does not automatically lead to successful digital
transformation.
Yuliati identifies a gap between digital strategies and their
implementation at the operational level. Some digital transformation projects
fail to achieve their intended objectives. This situation suggests that digital
transformation is not simply a technological issue. It is also closely related
to the quality of human capital, employees' ability to adapt, continuous
learning, and organizational work practices.
In this context, employees can no longer be viewed simply as individual
assets with specific skills. They need to be understood as part of a broader
system that interacts with technology, data, AI, and the organizational
environment.
The Study Analyzed 33 International Articles
Yuliati used a Systematic Literature Review (SLR) following the PRISMA
2020 protocol. The review analyzed 33 international peer-reviewed articles
published between 2015 and 2025.
The literature was obtained from three major academic databases: Scopus,
Web of Science, and Google Scholar. The articles were examined to
understand the relationships among human capital, digital transformation,
collective intelligence, information and communication technology (ICT)
investment, and changing labor demand.
This approach allowed Yuliati to integrate different perspectives,
ranging from individual capabilities and human resource management to changes
in labor demand at the industry level.
AI Becomes More Effective When Used as a Work Partner
One of the major findings is that organizational Collective
Intelligence increases when AI is integrated as a collaborative agent in
work design.
This means AI does not necessarily have to be positioned as a
replacement for workers. Instead, it can function as a partner that strengthens
human capabilities. The combination of human knowledge, experience, and
creativity with AI's computational capabilities can generate organizational
capabilities that cannot be achieved through individual human abilities alone.
The finding also changes how organizations should view human capital.
Knowledge and skills should no longer be considered fixed “stocks” that exist
independently within individuals. Their value can change through interactions
between people, digital technologies, and the organizational environment.
Yuliati Introduces the Digital Human Capital Affordance Concept
A central contribution of the article is the concept of Digital Human
Capital Affordance (DHCA). The concept describes human capital as a
capability that emerges through relationships among people, digital
technologies, and organizational environments.
DHCA is positioned as a mechanism for explaining why organizations with
similar technologies can achieve different levels of performance when their
human capabilities differ. In other words, the benefits of technology depend
not only on how advanced the technology is, but also on how effectively people
can use it.
Yuliati also critiques the Ability-Motivation-Opportunity (AMO) Model,
which has traditionally been used to explain employee performance. The model
emphasizes ability, motivation, and opportunity as key performance factors.
In a digital environment, however, these relationships are no longer
simple or linear. AI-based systems can provide rapid feedback, change work
processes, influence learning, and create new opportunities for employees.
Continuous Learning Becomes Essential
The review also finds that workforce resilience can be strengthened
through contextual hybrid learning pathways. Employee skills need to be aligned
with the quality of ICT investment available within an organization.
This approach is important because workers and organizations do not
operate under identical digital conditions. A skills-development strategy that
works effectively in an organization with high digital maturity may not be
directly applicable to organizations with limited technological infrastructure.
Yuliati's review further indicates that the proposed framework is
strongly supported in sectors with high digital maturity, such as finance.
However, institutional inertia and limited IT infrastructure can become
significant barriers in transitional economies.
Implications for Business and Education
The findings deliver an important message to businesses: investment in
digital transformation needs to go hand in hand with investment in people.
Software, AI systems, data platforms, and digital infrastructure will not
deliver maximum value if employees lack the skills to use them effectively.
For human resource management, training strategies should move beyond
one-time training toward continuous and contextual learning. Employees need
both digital competencies and the ability to work effectively with AI-based
systems.
For educational institutions, these developments reinforce the
importance of developing skills that extend beyond technical knowledge.
Critical thinking, problem-solving, collaboration, and adaptability are
increasingly important in an AI-driven workplace.
More broadly, the review suggests that the future of work should not be
framed solely around whether AI will replace humans. A more important question
is how organizations can design work systems in which human and AI capabilities
complement and strengthen each other.
