Bandung, West Java— The Influence of Physical and Non-Physical Work Environment on the Commitment of PPPK Teacher Organizations at SMA Negeri 1 Cililin. This research was conducted by Githa Aprilla Sanosi and Khaerul Rizal Abdurahman from the Faculty of Economics and Business, Jenderal Achmad Yani University in a scientific article published in the East Asian Journal of Multidisciplinary Research (EAJMR) in 2026.

Research conducted by Githa Aprilla Sanosi and Khaerul Rizal Abdurahman revealed that a physically comfortable and psychologically healthy work environment has been proven to be able to increase the commitment of the PPPK teacher organization at SMA Negeri 1 Cililin.

The work environment is not just a physical facility

Based on the results of observations and interviews in the field, researchers found several challenges faced by teachers, especially related to work facilities. Relatively dense teachers' rooms, suboptimal air ventilation, and the arrangement of supporting facilities that have not been maximized are factors that affect daily work comfort.

However, this study confirms that the work environment is not only related to physical conditions. Non-physical factors such as interpersonal relationships, organizational communication, and leadership support also play a big role in shaping teachers' work experiences.

In the context of Indonesian education that still faces challenges in the quality of learning, teacher commitment is a strategic element. Teachers who have a strong attachment to the organization tend to be more consistent in carrying out tasks, actively participating in school programs, and supporting learning innovation.

Research methods and analytical approaches

This study uses a quantitative approach by involving all PPPK teachers at SMA Negeri 1 Cililin as many as 36 people as respondents. Data were collected through questionnaires, interviews, and documentation, then analyzed using multiple linear regression with the help of SPSS version 27

Researchers measured two main aspects of the work environment:

  1. The physical work environment includes lighting, air circulation, cleanliness, spatial planning, and work facilities.
  2. Non-physical work environment, including work atmosphere, social relations, organizational communication, reward system, and leadership support.

The main focus variable is organizational commitment, namely the extent to which teachers have emotional attachment, loyalty, and a desire to continue to contribute in school.

Key findings of the study

The results of the study show that both physical and non-physical work environments have a significant influence on the organizational commitment of PPPK teachers.

Some of the key findings include:

  1. The physical work environment has a positive effect on organizational commitment. The more comfortable the work facilities, the higher the level of teacher attachment.
  2. Non-physical work environments have a stronger influence than physical factors, especially through healthy communication, harmonious social relationships, and leadership support.
  3. Both factors simultaneously explain about 76.5% variation in teacher organizational commitment

The study also found that although teachers' organizational commitments are in the strong category, the aspect of sustainable commitment is still relatively lower than normative commitment. This means that teachers have a high sense of moral responsibility towards the school, but still consider sustainability factors in the long term.

The non-physical environment is the most dominant factor

One of the important findings is the dominance of the influence of the non-physical work environment. Healthy interpersonal relationships, open communication, and a fair reward system have been proven to increase a sense of belonging to the organization.

Although the social relations between teachers in research schools are relatively good, the researcher noted that there is a tendency to form small groups that make some teachers choose to work individually. In addition, the reward system is rated as the aspect with the lowest score compared to other factors.

According to Githa Aprilla Sanosi and Khaerul Rizal Abdurahman, strengthening organizational communication and leadership support can be a strategic step to increase teacher engagement on an ongoing basis.

Implications for the world of education and school policy

These findings provide an important message for education managers, especially principals and policymakers:

  1. Improvements to physical facilities are still needed to improve work comfort.
  2. However, building a socially and psychologically healthy work climate is more decisive in increasing teacher commitment.
  3. The system of reward and performance recognition needs to be strengthened so that teachers feel valued and motivated.
  4. Participatory leadership can increase teacher participation in school programs.

By improving the overall quality of the work environment, schools can strengthen teacher loyalty and encourage improvement in the quality of learning.

Research recommendations

The researchers recommend that schools prioritize strengthening the non-physical work environment through effective communication, leadership support, and evaluation of the reward system. On the other hand, improvements to the physical environment such as spatial planning, ventilation, and work facilities remain important to support daily work comfort

Follow-up studies are also recommended to examine other variables that have the potential to affect organizational commitment, such as work-life balance, work motivation, and compensation.
