Bandung, West Java – The Effect of Discipline Development and Physical Work Environment on Job Satisfaction of Employees in the Production Department of PT KLM Bandung City. This research was conducted by Riska Dwi Hermawati and R.M. Juddy Prabowo from the Management Study Program, Faculty of Economics and Business, Jenderal Achmad Yani University in a scientific article published in the East Asian Journal of Multidisciplinary Research (EAJMR) in 2026.

Research conducted by Riska Dwi Hermawati and R.M. Juddy Prabowo revealed that job satisfaction is not only influenced by individual internal factors, but also by the company's management system, especially in fostering discipline and the quality of the physical work environment that supports production activities.

Work discipline as the foundation of organizational performance

In this study, discipline development is understood as the process of forming work behavior that complies with organizational rules through regulations, sanctions, and continuous training. Company data shows a relatively high rate of delays and absenteeism without information in the production department of PT KLM Bandung, which is an indication of low job satisfaction.

The results of the analysis show that discipline coaching has a positive influence on employee job satisfaction. When rules are applied consistently and fairly, employees better understand their responsibilities, feel valued, and have higher motivation to carry out their duties.

However, the study also found that the implementation of discipline coaching in companies is still relatively low. Some employees are considered to have not fully complied with the work rules, while the sanction and coaching system has not run optimally. This condition is an important challenge for human resource management.

Physical work environment plays a big role in satisfaction

In addition to work discipline, physical work environment factors emerged as the variables with the strongest influence on job satisfaction. The work environment which includes lighting, room temperature, cleanliness, noise, security, and spatial layout has a direct impact on employee comfort and focus.

Observations at the research site showed some real problems, including:

  1. The workspace layout is not neat and cleanliness is not optimal
  2. Inadequate lighting and ventilation
  3. High noise level
  4. Poorly maintained sanitation facilities
  5. The temperature of the workspace is hot due to the lack of air conditioning

The measurement results showed that the physical work environment received a low score from the respondents, which is in line with the level of job satisfaction which is also in the low category.

Statistical analysis shows that the physical work environment has a greater influence than discipline coaching, with a contribution of around 57.6 percent to increase job satisfaction.

Three key findings of the study

The study notes some important findings that are relevant to the industrial world:

  1. Discipline coaching has a positive effect on employee job satisfaction, although its implementation still needs to be improved.
  2. The physical work environment has the strongest influence on improving job comfort and satisfaction.
  3. The combination of discipline coaching and physical work environment explains about 65% of the variation in job satisfaction of production employees.

The findings confirm that performance improvement strategies are not enough only through work rules, but must also be accompanied by improvements in physical environmental conditions that support productivity.

Job satisfaction as an indicator of organizational health

According to Hermawati and Prabowo from Jenderal Achmad Yani University, job satisfaction is closely related to organizational stability, including attendance rates, employee loyalty, and productivity. A comfortable work environment can improve concentration and reduce work stress, while consistent discipline coaching creates a clear work structure.

Conversely, an uncomfortable work environment and weak discipline system can trigger dissatisfaction, increase turnover, and hinder the achievement of organizational targets.

Implications for the business world and HR management

The results of this study provide a number of practical recommendations for companies, especially the manufacturing sector:

  1. Develop a more consistent and transparent discipline coaching system
  2. Improve physical facilities such as lighting, ventilation, hygiene, and occupational safety
  3. Align tasks with employees' abilities to increase work engagement
  4. Strengthen internal communication and employee participation in decision-making
