Cimahi— Workload and physical work conditions have a significant influence on job satisfaction among construction workers at PT XYZ. This finding comes from research by Aqila Azra Nugraha and Eka Ludiya from the Faculty of Economics and Business, Universitas Jenderal Achmad Yani, involving 32 construction workers. The analysis found that the two factors together explained 94.4 percent of the variation in workers’ job satisfaction. The finding is important for construction companies because better workload management and improvements to workplace facilities can contribute to employee comfort, productivity, and workforce retention.
The construction sector plays an important role in infrastructure development and employment in Indonesia. However, the industry also faces various workforce challenges. The article reports a decrease of approximately 770,000 construction workers between August 2024 and February 2025, accompanied by an increase in layoffs during 2025. Such conditions can increase work pressure and affect employees’ job satisfaction.
A similar situation was observed at PT XYZ, which relies on field workers to carry out various construction projects. Company data showed an increase in unauthorized absences between January and June 2025. During this period, seven cases of unauthorized absence were recorded, with the highest rate reaching 9.67 percent in May. The company also recorded employee turnover involving 22 construction workers and one field supervisor. These conditions raised concerns about the level of job satisfaction among workers.
Workload emerged as one of the issues identified at the company. Based on interviews, workers frequently received additional tasks beyond their primary responsibilities. This situation was partly attributed to limited staffing and project completion demands. When workloads are not distributed evenly, workers may experience greater pressure, which can affect their satisfaction with their jobs.
The physical workplace was another area of concern. Observations indicated that several facilities at PT XYZ were not yet optimal. One issue involved limited adequate rest areas, while the kitchen area was located in an open space and was therefore vulnerable to dust exposure. An uncomfortable physical work environment can affect workers’ concentration, productivity, and comfort while performing their duties.
To examine the relationship between these factors and job satisfaction, Nugraha and Ludiya involved all 32 construction workers at PT XYZ as respondents. Data were collected through questionnaires, interviews, and documentation. The researchers then analyzed the data using statistical tests with SPSS 27 to examine the effects of workload and the physical work environment both individually and simultaneously.
The analysis showed that the questionnaire instruments met the required standards for validity and consistency. Tests of the analytical model also indicated that the data met the necessary assumptions for regression analysis. This allowed the researchers to examine the relationships between workload, physical work environment, and job satisfaction.
The strongest result was found in the relationship between workload and job satisfaction. The statistical test produced a t-value of 8.569, higher than the comparison value of 2.045. This indicates that workload had a significant effect on job satisfaction within the research model. The regression analysis also produced a coefficient of 1.349 for the workload variable.
The physical work environment also showed a significant effect. The t-value of 2.525 was higher than the comparison value of 2.045. The finding indicates that workplace physical conditions were significantly associated with workers’ job satisfaction. Improvements in lighting, air quality, workspace organization, and supporting facilities could help create a more comfortable working environment.
When both factors were analyzed simultaneously, their influence became even more apparent. The simultaneous test produced an F-value of 243.095, substantially higher than the comparison value of 3.33, with a significance level of 0.001. This indicates that workload and the physical work environment jointly had a significant effect on job satisfaction among PT XYZ construction workers.
The contribution of the two factors was one of the study’s key findings. The coefficient of determination, or R², reached 0.944. This means that 94.4 percent of the variation in job satisfaction in the study could be explained by workload and the physical work environment. The remaining 5.6 percent was associated with other factors that were not included in the research model.
Based on these findings, the authors recommend that PT XYZ distribute tasks more evenly, organize work schedules effectively, and pay greater attention to workers’ physical and psychological conditions. The company is also encouraged to improve lighting, air circulation, workplace facilities, and rest areas so that employees can perform their duties in a safer and more comfortable environment. These improvements are expected to support not only job satisfaction but also productivity and employee loyalty.
The findings demonstrate that job satisfaction in the construction sector is not determined solely by the amount of work employees are expected to complete. Workplace conditions are also an important factor that companies need to consider. For the construction industry, balanced workforce management and the provision of adequate working environments can serve as important investments in retaining employees and maintaining project continuity.
The study also opens opportunities for future research to examine other factors that may influence job satisfaction, including motivation, work stress, compensation, work-life balance, and organizational citizenship behavior. Research involving different organizations and sectors could provide a broader understanding of the factors shaping employee satisfaction.
