High sales targets and irregular working hours significantly affect employee job satisfaction and retention. That finding was revealed in a study conducted by Cici Sunarci and Anna Suzana from Universitas Swadaya Gunung Jati, Cirebon, published in the Indonesian Journal of Business Analytics in April 2026. The research examined how work-life balance influences employees’ intention to resign, particularly among sales staff working in high-pressure environments such as financing companies.
The study involved 109 sales employees at FIFGROUP Cirebon Branch and was carried out between December 2025 and February 2026. Respondents came from marketing and other sales-related divisions directly involved in achieving financing targets. Researchers used a questionnaire survey and analyzed the data using the SEM-PLS statistical method to measure the relationship between work-life balance, job satisfaction, and turnover intention.
The research was conducted amid growing pressure in Indonesia’s consumer financing industry. Increasing competition among multifinance companies has pushed sales employees to work more aggressively to meet performance targets. This condition often creates work stress, fatigue, and disruption to employees’ personal lives.
Cici Sunarci and Anna Suzana found that employees who are able to maintain a healthy balance between work and personal life tend to experience higher job satisfaction. Poor balance, on the other hand, increases psychological pressure and may encourage employees to seek opportunities elsewhere.
The study highlighted several key findings:
- Work-life balance has a positive effect on employee job satisfaction.
- Job satisfaction significantly reduces employees’ intention to resign.
- Better balance between work and personal life creates a healthier and more stable work environment.
- Job satisfaction acts as an important link between working conditions and employee retention decisions.
Researchers also found that work-life balance does not always directly determine whether employees leave a company. Other factors, including compensation, career opportunities, and workplace conditions, still play a major role in resignation decisions.
In their discussion, the researchers explained that sales employees face unique challenges because their work is highly target-oriented, mobile, and performance-driven. According to Cici Sunarci and Anna Suzana, companies need to provide more organizational support and flexible work arrangements to help employees maintain mental well-being and quality of life.
The study also offers practical recommendations for financing companies and other industries with similar working patterns. Suggested strategies include:
- implementing more flexible working schedules,
- distributing workloads more fairly,
- improving employee well-being programs,
- strengthening compensation and career development systems,
- and conducting regular evaluations of employee satisfaction.
According to the researchers, these strategies can help companies retain talented employees while reducing the high costs associated with staff turnover. In the financing sector, high turnover rates can disrupt operations because recruiting and training new employees require significant time and financial resources.
