Transformational
leadership has been proven to improve employee motivation and create a more
positive work environment within organizations. The findings were published in
a study conducted by Marto Silalahi together with Rosita Manawari Girsang,
Kevin Indajang, Ernest Grace, and Sudung Simatupang from Sultan Agung College
of Economics. The study was published in the International Journal of
Advanced Technology and Social Sciences (IJATSS) in 2026. The research is
highly relevant in today’s increasingly dynamic and competitive work
environment. Modern organizations no longer need leaders who only manage tasks
and operations. They also require leaders who can inspire employees, strengthen
morale, and build positive workplace relationships. In the midst of intense
business competition, employee motivation has become one of the key factors
determining productivity and organizational success. The research team
explained that transformational leadership is a leadership style that
encourages employees to exceed ordinary work expectations through inspiration,
personal support, and strong communication. Transformational leaders focus not
only on work outcomes but also on employee development, well-being, and
individual potential. In this study, the
researchers used a descriptive qualitative approach to understand employees’
experiences and perceptions regarding leadership practices in the workplace.
Data were collected through semi-structured interviews with employees who had
direct experience working in organizational environments led by
transformational leaders. This method was chosen to provide a deeper
understanding of the relationship between leadership and employee motivation. The findings
revealed that leadership behavior significantly influences employee enthusiasm,
loyalty, and engagement within organizations. The researchers identified
several major factors that make transformational leadership effective in
improving work motivation, including:
-inspirational communication from
leaders,
-employee support and
recognition,
-encouragement of creativity and
innovation,
-and the creation of a positive
work environment.
These four factors
were found to strengthen employees’ emotional attachment to the organization
and encourage them to work more effectively. One of the most
important findings in the study was the influence of inspirational
communication on employee motivation. Employees felt more enthusiastic when
leaders clearly communicated the organization’s vision and convinced them that
every individual played an important role in achieving company success.
According to the researchers, inspirational communication helps employees feel
appreciated and gives them a stronger sense of purpose at work. The study also
found that personal support and recognition from leaders are major factors in
increasing employee loyalty. When employees receive appreciation and
recognition for their contributions, they tend to develop a stronger sense of
responsibility toward the organization. They also become more motivated to
maintain performance and contribute their best efforts. In addition,
transformational leadership was found to encourage workplace creativity.
Leaders who are open to employees’ ideas and opinions create a more dynamic
work atmosphere. Employees become more confident in sharing new ideas,
participating in decision-making, and contributing actively to organizational
development.
Another finding
showed that a positive work environment has a major impact on employee
motivation. Leaders who build a culture of collaboration, open communication,
and mutual respect can create a comfortable and productive workplace
atmosphere. Under these conditions, employees feel more emotionally secure and
more focused on carrying out their responsibilities. According to Marto
Silalahi and the research team from Sultan Agung College of Economics, employee
motivation is influenced not only by financial factors such as salary or
bonuses, but also by interpersonal relationships and leadership quality within
organizations. Leaders who can serve as both inspiration and support systems
for employees are proven to improve work engagement and overall organizational
effectiveness. The study also
demonstrates that transformational leadership can help organizations face
modern challenges and organizational change. When employees feel supported and
motivated, they adapt more easily to change, collaborate more effectively, and
work more creatively in solving organizational problems. For businesses,
the findings provide important insight into effective leadership models for
improving employee productivity. Organizations are encouraged to develop
leadership cultures that are more human-centered, communicative, and focused on
human resource development. Such an approach not only increases work motivation
but also strengthens employee loyalty and long-term organizational stability. This research
reinforces the idea that the success of modern organizations depends not only
on technology and work systems, but also on the quality of relationships
between leaders and employees. Transformational leadership is considered one of
the most relevant approaches for building productive, innovative, and
competitive organizations in the era of globalization.
