FORMOSA NEWS - Jakarta - Motivation Drives Employee Performance More Than Discipline in Jakarta Apartment Study. A 2026 study by Leo Nardo Sinaga and Widia Astuti from Universitas Pamulang finds that motivation plays a decisive role in shaping employee performance at the HSES Department of Pakubuwono View Apartment in South Jakarta. Published in the Formosa Journal of Applied Sciences, the research highlights a critical insight for modern workplaces: internal drive matters more than rule compliance when it comes to productivity and results. The study, conducted using data from 56 employees, provides timely evidence for companies in Indonesia’s growing property sector. As residential and commercial developments expand rapidly, ensuring high employee performance especially in safety and environmental departments has become increasingly important for operational success and public trust.

Performance Challenges in a Growing Property Sector
Indonesia’s property industry continues to play a significant role in economic growth, contributing to employment and urban development. However, rapid expansion also introduces operational challenges, particularly in maintaining safety, environmental standards, and service quality. At Pakubuwono View Apartment, the HSES (Health, Safety, Environment, and Security) Department is responsible for ensuring these standards are met. Yet internal data from 2022 to 2024 shows a decline in employee performance.
  • Employees rated “very good” decreased from 28 in 2022 to 23 in 2024.
  • Employees rated “poor” increased from 10 to 18 over the same period.
  • Attendance issues, including lateness, also rose annually.
These trends raised concerns about underlying factors affecting employee productivity and prompted further investigation by Sinaga and Astuti.

Simple Quantitative Approach to Workplace Behavior
The researchers applied a quantitative associative research design to measure the relationship between motivation, work discipline, and employee performance.
The study involved:
  • A full sample of 56 HSES employees (saturation sampling).
  • Data collection through questionnaires, interviews, and observation.
  • Statistical analysis including regression, correlation, and hypothesis testing.
By combining survey data with statistical modeling, the researchers identified how strongly each factor influenced employee performance.

Key Findings: Motivation Dominates
The results clearly show that motivation is the most influential factor in determining employee performance, while work discipline has minimal impact.
Main findings include:
Motivation has a strong and significant effect
  • Explains 68.5% of performance variation.
  • High statistical significance (t-value: 10.824).
  • Strong positive relationship with employee output.
Work discipline shows weak and insignificant influence
  • Contributes only about 3% to performance.
  • Relationship is negative and statistically weak.
Combined effect remains significant
  • Motivation and discipline together explain 69.2% of performance.
  • Motivation remains the dominant contributor.
These findings suggest that enforcing rules alone is not enough to improve performance. Employees need meaningful motivation to perform at their best

Implications for Companies and Policymakers
The findings carry important implications for businesses, especially in labor-intensive sectors like property management, construction, and services.
For companies:
  • Shift focus from strict discipline enforcement to motivation-building strategies.
  • Implement reward and recognition systems for high-performing employees.
  • Improve workplace conditions to support employee well-being.
  • Provide clear career development opportunities.
For managers:
  • Understand employee needs beyond basic compliance.
  • Foster communication and engagement within teams.
  • Align organizational goals with individual aspirations.
For policymakers and educators:
  • Encourage human resource development programs that emphasize motivation and engagement
  • Promote workplace standards that balance discipline with employee welfare
